    煤炭企业员工绿色行为激发:环境价值观与绿色人力资源管理的作用

    Facilitating the employee green behavior in coal enterprises:the joint role of environmental value and green human resource management

    • 摘要: 煤炭行业是生态文明建设的重要领域,员工绿色行为是煤炭企业实现绿色低碳转型的重要微观活动。为探索煤炭企业员工绿色行为的产生机制,本文基于AMO(能力-动机-机会)理论视角,构建了环境价值观、绿色人力资源管理和员工绿色行为关系的理论模型。本文采用问卷调查收集数据,通过回归分析进行实证研究,结果发现:环境价值观正向预测员工绿色行为;绿色工作动机在环境价值观与员工绿色行为的关系中起部分中介作用;绿色人力资源管理负向调节环境价值观与员工绿色行为的关系,即绿色人力资源管理水平越高,环境价值观与员工绿色行为的正向关系越弱,反之越强。鉴于此,煤炭企业在管理工作中,既要逐步提高矿工的环境价值观,又要制定合理的绿色人力资源管理政策,以期通过员工绿色行为的提升促进煤炭企业的绿色发展。

       

      Abstract: The coal industry is an important field of ecological civilization construction, and employee green behavior is an important micro-activity for coal enterprises to realize green and low-carbon transformation.In order to explore the generation mechanism of employee green behavior in coal enterprises, the theoretical model of the relationship between environmental value, green human resource management and employee green behavior is constructed based on the theoretical perspective of AMO (ability-motivation-opportunity).This paper uses questionnaires to collect data, through regression analysis for empirical research, the results show that environmental value is positively affecting employee green behavior; green work motivation mediate the effect of environmental value on employee green behavior; green human resource management negatively moderates the relationship between environmental value and employee green behavior, that is, the higher the level of green human resource management, the weaker the positive relationship between environmental value and employee green behavior, and vice versa.In view of this, coal enterprises should not only gradually improve the environmental value of miners, but also formulate reasonable green human resource management policies, so as to realize the green development of coal enterprises through the improvement of employee green behavior.
